Companies operating in the solar energy DG (distributed generation) market are expected to hire around 109 new professionals in 2025 in Brazil, particularly for positions in commercial, sales and marketing areas.

This is what a new study by RH Renováveis, a consultancy specializing in people management, recruitment, and selection of professionals in the energy sector, reveals.

According to the report, the new hires, while reinforcing the solar sector's important role in generating jobs in the country, may not necessarily be cause for celebration: average turnover at companies in the sector could exceed 61% by 2025.

The research, based on the consultancy's historical database and market data, highlights the impact of this turnover: the annual cost of layoffs can reach R$2,7 billion.

If companies could reduce this ratio to 35%, the savings would exceed R$1,1 billion. With a 25% turnover rate, the savings would exceed R$1,6 billion.

Currently, the solar self-generation sector in the distributed generation model employs around 340 professionals in a wide range of areas, such as administration, sales, legal, engineering and others.

The RH Renováveis survey also reveals that commercial roles continue to dominate the sector, with 45% of professionals allocated to sales and marketing. Engineering and installation represent 36%, while operations and support account for 19% of jobs.

Compensation and commercial goals

For integrators, which are design and installation companies, the most common commission model is 3% to 5% of sales, especially when the fixed salary is low (up to R$2).

For equipment distributors, sales targets are much higher: the average is R$750 per month, with only 30% of salespeople reaching this level.

Among the companies that hire the most, integrators lead the number of new hires, with more than 70% of the market share and around 83 new hires expected by 2025.

Next come distributors, manufacturers, and other business models. Among integrators, the estimated turnover is 66%. Among distributors, it's 49%.

Most in-demand skills

In addition to technical proficiency, the most valued behaviors are: resilience, proactivity, organization, clear communication, and negotiation skills—especially in the commercial and engineering fields.

The survey also reveals that shareholders themselves hold the majority of management positions in SMEs in the sector. Among integrators, this figure reaches 87%; among distributors, 60%; and among manufacturers, 40%.

For Pedro Drumond, CEO of Renewable HR, the data reinforce the urgency of structuring more solid practices for attracting, developing and retaining professionals, especially in design and installation companies"The sector is changing, and the workforce still operates with high levels of informality, pressure, and disorganization. This needs to change," he concludes.

There are distributors where you won't speak to the same salesperson twice due to the high turnover.
